Une \u00e9tude r\u00e9cente men\u00e9e par l\u2019U\u00adni\u00adver\u00adsit\u00e9 de Stan\u00adford r\u00e9v\u00e8le que cer\u00adtains algo\u00adrithmes de s\u00e9lec\u00adtion de CV pour\u00adraient per\u00adp\u00e9tuer, voire ampli\u00adfi\u00ader, les biais de genre exis\u00adtants dans le monde pro\u00adfes\u00adsion\u00adnel.<\/p>\n\n\n\n<p><strong>Des algo\u00adrithmes biais\u00e9s ?<\/strong><\/p>\n\n\n\n<p>L\u2019\u00e9\u00adtude, dirig\u00e9e par la Dr. Emi\u00adly Chen, a analys\u00e9 les r\u00e9sul\u00adtats de plusieurs sys\u00adt\u00e8mes d\u2019IA util\u00adis\u00e9s par de grandes entre\u00adpris\u00ades pour le tri ini\u00adtial des can\u00addi\u00adda\u00adtures. Les r\u00e9sul\u00adtats sont pr\u00e9oc\u00adcu\u00adpants : dans cer\u00adtains cas, les algo\u00adrithmes ont sys\u00adt\u00e9\u00adma\u00adtique\u00adment sous-\u00e9val\u00adu\u00e9 les CV f\u00e9minins, m\u00eame lorsque les qual\u00adi\u00adfi\u00adca\u00adtions \u00e9taient \u00e9quiv\u00ada\u00adlentes \u00e0 celles des can\u00addi\u00addats masculins.\u201cNous avons con\u00adstat\u00e9 que l\u2019IA avait ten\u00addance \u00e0 favoris\u00ader les par\u00adcours pro\u00adfes\u00adsion\u00adnels lin\u00e9aires et \u00e0 temps plein, ce qui d\u00e9sa\u00advan\u00adtage sou\u00advent les femmes qui ont pu avoir des inter\u00adrup\u00adtions de car\u00adri\u00e8re li\u00e9es \u00e0 la mater\u00adnit\u00e9 ou au care famil\u00adial\u201d, explique la Dr. Chen.<\/p>\n\n\n\n<p><strong>L\u2019ef\u00adfet \u201cbo\u00eete noire\u201d de l\u2019IA<\/strong>Un des prin\u00adci\u00adpaux prob\u00adl\u00e8mes iden\u00adti\u00adfi\u00e9s est le manque de trans\u00adparence dans le fonc\u00adtion\u00adnement de ces algo\u00adrithmes. Sarah Thomp\u00adson, experte en \u00e9thique de l\u2019IA chez Microsoft, souligne : \u201cL\u2019ef\u00adfet \u2018bo\u00eete noire\u2019 de cer\u00adtains sys\u00adt\u00e8mes d\u2019IA rend dif\u00adfi\u00adcile l\u2019i\u00adden\u00adti\u00adfi\u00adca\u00adtion et la cor\u00adrec\u00adtion des biais. C\u2019est un d\u00e9fi majeur pour garan\u00adtir l\u2019\u00e9quit\u00e9 dans le recrute\u00adment.\u201d<\/p>\n\n\n\n<p><strong>Des ini\u00adtia\u00adtives pour cor\u00adriger le tir<\/strong><\/p>\n\n\n\n<p>Face \u00e0 ces con\u00adstats, plusieurs entre\u00adpris\u00ades tech tra\u00advail\u00adlent \u00e0 d\u00e9velop\u00adper des solu\u00adtions plus \u00e9quita\u00adbles. Google a r\u00e9cem\u00adment lanc\u00e9 \u201cFairAI\u201d, un out\u00adil d\u2019au\u00addit des algo\u00adrithmes de recrute\u00adment visant \u00e0 d\u00e9tecter et cor\u00adriger les biais de genre.<\/p>\n\n\n\n<p>De son c\u00f4t\u00e9, l\u2019U\u00adnion Europ\u00e9enne pr\u00e9\u00adpare une l\u00e9g\u00adis\u00adla\u00adtion pour encadr\u00ader l\u2019u\u00adtil\u00adi\u00adsa\u00adtion de l\u2019IA dans les proces\u00adsus de recrute\u00adment. Nous tra\u00advail\u00adlons actuelle\u00adment \u00e0 affin\u00ader nos algo\u00adrithmes pour mieux les pren\u00addre en compte.\u201d<\/p>\n\n\n\n<p><strong>L\u2019IA, un out\u00adil par\u00admi d\u2019autres<\/strong><\/p>\n\n\n\n<p>Face \u00e0 ces d\u00e9fis, de nom\u00adbreux experts appel\u00adlent \u00e0 une approche plus nuanc\u00e9e de l\u2019u\u00adtil\u00adi\u00adsa\u00adtion de l\u2019IA dans le recrute\u00adment. \u201cL\u2019IA ne devrait \u00eatre qu\u2019un out\u00adil par\u00admi d\u2019autres dans le proces\u00adsus de s\u00e9lec\u00adtion, pas le seul crit\u00e8re de d\u00e9ci\u00adsion\u201d, insiste le Dr. Chen.<\/p>\n\n\n\n<p>Cer\u00adtaines entre\u00adpris\u00ades optent pour une approche hybride, com\u00adbi\u00adnant IA et \u00e9val\u00adu\u00ada\u00adtion humaine. C\u2019est le cas chez L\u2019Or\u00e9al, o\u00f9 Sophie Bel\u00adlon, direc\u00adtrice du recrute\u00adment, explique : \u201cNous util\u00adisons l\u2019IA pour un pre\u00admier tri, mais chaque can\u00addi\u00adda\u00adture retenue est ensuite exam\u00adin\u00e9e par un recru\u00adteur humain. Cela nous per\u00admet de b\u00e9n\u00e9\u00adfici\u00ader de l\u2019ef\u00adfi\u00adcac\u00adit\u00e9 de l\u2019IA tout en gar\u00addant une approche per\u00adson\u00adnal\u00adis\u00e9e.\u201d<\/p>\n\n\n\n<p><strong>Vers une IA plus inclu\u00adsive<\/strong><\/p>\n\n\n\n<p>Mal\u00adgr\u00e9 ces d\u00e9fis, beau\u00adcoup restent opti\u00admistes quant au poten\u00adtiel de l\u2019IA pour favoris\u00ader la diver\u00adsit\u00e9 dans le recrute\u00adment, \u00e0 con\u00addi\u00adtion qu\u2019elle soit bien con\u00e7ue et util\u00adis\u00e9e.<\/p>\n\n\n\n<p>Des ini\u00adtia\u00adtives comme \u201cAI for Her\u201d, lanc\u00e9e par IBM, visent \u00e0 for\u00admer sp\u00e9\u00adci\u00adfique\u00adment les femmes aux m\u00e9tiers de l\u2019IA, dans le but de cr\u00e9er une nou\u00advelle g\u00e9n\u00e9ra\u00adtion de d\u00e9veloppeuses capa\u00adbles de con\u00adcevoir des algo\u00adrithmes plus inclusifs.<\/p>\n\n\n\n<p>En con\u00adclu\u00adsion, si l\u2019IA pr\u00e9sente des risques de per\u00adp\u00e9\u00adtu\u00ada\u00adtion des biais de genre dans le recrute\u00adment, elle offre aus\u00adsi l\u2019op\u00adpor\u00adtu\u00adnit\u00e9 de repenser nos proces\u00adsus de s\u00e9lec\u00adtion pour les ren\u00addre plus \u00e9quita\u00adbles.
